Abstract

Purpose of the Study: The aim of this study is to investigate the relationships between performance appraisal fairness, goal clarity, feedback quality, and employee productivity and motivation in the context of the hospitality industry. In particular, the study examines how employees’ perceptions of these three dimensions of their organisational performance appraisal process are associated with their productivity and motivation.

Design/Methodology: In this quantitative study, 245 usable responses were collected through a structured questionnaire containing 23 five-point Likert-scale items adapted from Colquitt (2001), Sawyer (1992), and Steelman et al. (2004). Respondents from 14 hotels in Dhaka were selected using convenience and judgmental sampling. Data were analysed using descriptive statistics, Cronbach’s alpha, Harman’s single-factor test, Pearson correlation and multiple regression analyses.

Findings: The findings indicate that performance appraisal fairness, goal clarity, and feedback quality are positively and significantly associated with employee productivity and motivation. The regression model explained 63.4% of the variance in employee productivity and motivation. Feedback quality emerged as the strongest predictor (β = .405), followed by goal clarity (β = .291) and performance appraisal fairness (β = .166).

Research Implications/Limitations: The findings of this study have implications for performance management, human resource management and organisational behaviour in the hospitality industry, particularly for improving appraisal procedures, clarifying performance goals, and providing constructive feedback. However, the study was limited to hotels in Dhaka and relied on non-probability sampling and self-reported cross-sectional data. Accordingly, generalisation is constrained, and causal relationships cannot be established.

Novelty/Originality of the Study: The theoretical contribution of this study is the integrated application of Equity Theory and Goal-Setting Theory to explain employee productivity and motivation in the hospitality industry. By considering appraisal fairness, goal clarity and feedback quality together, the study identifies their distinct predictive contributions among hotel employees in Bangladesh, extending the application of these theories to hotel performance appraisal.
